The Manager–Leader Paradox: Why Your Middle Layer Might Be Burning Out Title

Are your middle managers stuck in no man’s land?
We are living in paradox.
Managers are expected to lead. Leaders are expected to manage. And the middle layer—your team leads, your function heads, your people managers…..are caught in the crossfire.
They’re supposed to hit KPIs, develop their teams, innovate, be strategic, and also coach, listen, model wellbeing, and communicate up, down, and sideways. No wonder they’re burning out.
If we want sustainable leadership, we need to recognise the dual role and design support around it. That means shifting the system, not just fixing the individual. It’s not about resilience workshops, it’s about role clarity, identity grounding, and the space to lead from values.
The identity crisis facing today’s leaders
In this month’s mastermind (apart from being VERY loud!!) we unpacked the identity tension in today’s leadership. If you’re not clear on who you are as a leader, you’ll default to firefighting, and that’s a one-way ticket to burnout.
We explored:
The clash between old-world management and new-world leadership
The importance of contracting with your team to define working rhythms and rest norms
How values act like an inner compass when external pressure mounts
Through journaling, sharing, and challenge, leaders got clear on one key question:
Who do I want to be in this season of work?
Practical Tip: The Values Clock
Burnout doesn’t always come from overwork. It comes from values misalignment.
Here’s a practical way to bring your values into your day-to-day:
Step 1: Draw a simple 24-hour clock.
Step 2: Shade how you typically spend your day.
Step 3: Ask:
Where am I already living my values?
Where do I feel misaligned?
Where is there space for small changes?
Step 4: Share with a peer and ask: “What do you see in my day that I might not?”
This reflective exercise makes values real, not just words on a page, but anchors in your daily rhythm.
What’s Next for Wellbeing Leaders?
We’re shaking things up.
In place of monthly meetups, we’ll now be hosting 2 x full-day Wellbeing Leaders sessions each year. One in October/ November, and one in April/May.
And in between?
We’re planning something bold.
🌞 The Wellbeing Leaders Festival is coming early in 2026… think energy, connection, thought leadership, and a good time.
🗓️ Dates and details coming soon — stay tuned.
